China's Energy Storage industry is expanding faster than its talent pipeline. At the 2025 Energy Storage International Conference and Expo, Chinese Academy of Sciences academician He Yaling forecast a cumulative talent shortfall of 505,400 between 2020 and 2030, equivalent to an average requirement for 50,500 additional specialists each year.
The market figures cited in the October 2026 industry commentary point in the same direction: new installations of new-type energy storage reached 27.1 GWh in the first quarter of 2026, up 76% year on year. The cited 2026 China Energy Storage Industry Recruitment Insights Report puts the existing workforce at roughly 220,000–250,000, with a shortfall approaching 60,000. It projects a gap of 78,000 in 2026 and reports a shortage rate of 24%.
For employers, the practical question is where those shortages sit. Demand has moved beyond battery-cell and pack Manufacturing towards people who understand the wider value chain, can integrate a complete system and can turn engineering into a working commercial project. Five groups of roles make that shift easier to see.
1. Research and development: the sharpest technical shortages
The recruitment report identifies an R&D and technical talent gap of 21,000 and a shortage rate of 35%.
Energy storage systems architect
This person owns the overall system design: matching batteries, power conversion systems (PCS) and energy management systems (EMS), coordinating commissioning, and improving performance without losing control of cost, safety or reliability. A strong candidate needs substantial battery-system knowledge, a power-electronics background and experience on large storage projects.
The difficult combination is grid knowledge, battery expertise and control engineering. The annual salary range cited for this role in China is RMB 600,000–1.5 million.
BMS and EMS algorithm engineers
Battery management system (BMS) work covers state-of-charge and state-of-health estimation, balancing strategies, thermal control and battery safety algorithms. EMS engineers focus on dispatch, load optimisation and charging and discharging strategies that capture differences between peak and off-peak electricity prices.
The cited annual range is RMB 200,000–800,000. The commentary reports a premium of more than 20% for candidates who can combine these skills with AI, and recruitment cycles of four to six months.
PCS hardware and software engineers
The PCS connects the battery to the grid. Experience with wide-bandgap semiconductors, particularly silicon carbide (SiC) and gallium nitride (GaN), is especially sought after. The cited salary premium exceeds 30%, with annual compensation of RMB 320,000–750,000.
Battery materials, cell development and thermal management
Sodium-ion, flow-battery and solid-state research are attracting demand. The commentary gives a supply-to-demand ratio as low as 1:12 for flow-battery R&D roles.
Thermal management is another pressure point as storage safety requirements tighten. Liquid-cooling specialists remain difficult to find, and employers often look to adjacent talent pools in electric vehicles and consumer electronics.
2. Systems integration and engineering: getting from drawings to grid connection
Storage project managers and EPC delivery leaders coordinate the full project cycle, engineering partners and the supply chain. Employers compete particularly hard for people who have taken large storage stations all the way through construction and delivery.
Safety and reliability engineers handle battery safety analysis, thermal-runaway prevention, reliability testing and product safety certification. Their work sits at the intersection of storage safety requirements, grid-connection standards and fire protection.
Grid-connection and electricity-market specialists are becoming more important as storage participates in trading, peak shaving, frequency regulation and Virtual Power Plants. Their remit combines connection requirements with the way an operating asset earns revenue.
3. Product and commercial roles: turning technology into orders
A storage product manager connects engineering decisions with customer demand. The role requires an understanding of competing technologies, commercial models and the full product-planning process.
Solutions sales leaders need more than equipment-selling experience. They must explain technical proposals, assess project returns, understand a customer's energy-management needs and help shape a workable commercial model. People who understand both engineering and project economics remain hard to recruit.
Tendering and commercial specialists prepare bids, calculate prices, coordinate commercial discussions and manage contracts. Compared with senior architecture or solutions roles, these positions generally have a lower entry barrier; familiarity with electricity-sector tendering is particularly useful.
4. International expansion: a fast-growing hiring priority
The commentary cites storage-product exports of US$89 billion in 2025, up 67.8%, reaching more than 120 countries and regions. It reports 64% year-on-year growth in demand for international talent, from 18,000 people in 2025 to a projected figure above 25,000 in 2026.
It also gives two compensation comparisons: overseas roles at around twice the pay of equivalent domestic positions, and expatriate assignments carrying premiums of 20%–50%. These comparisons concern different types of role and assignment and should not be combined into a single pay formula.
- Overseas sales managers and directors: typically five or more years of overseas experience, language capability and a technical background, with Europe and Southeast Asia prominent in demand. The quoted annual range is RMB 250,000–600,000, with overseas-based roles described as paying roughly double.
- Overseas technical support specialists: familiarity with IEC and UL certification systems and the regulatory environments of Europe, North America, the Middle East and Southeast Asia.
- Overseas project managers: cross-border delivery, local grid connection and local maintenance arrangements.
- Local HR, legal and compliance professionals: the employment and operating infrastructure needed to support international growth.
5. Operations and digital systems: after the station is commissioned
Operations and maintenance engineers keep stations running and diagnose faults, combining technical knowledge with site experience. Data analysis and forecasting engineers improve charging and discharging strategies, asset utilisation and maintenance costs. Digital-twin and intelligent-maintenance roles focus on modelling assets and developing more effective maintenance strategies.
These positions matter because installation is only the beginning of a storage asset's working life.
What the cited salary figures suggest
The commentary reports three consecutive years of double-digit salary growth, including an overall rise of 10%–15% in 2025. Its other comparisons are:
- R&D pay growth of 25%–38% over three years.
- Increases of 30%–50% for people changing jobs in core R&D roles, with some above 80%.
- Premiums above 18% for emerging technologies such as sodium-ion and flow batteries.
- Systems architects: RMB 600,000–1.5 million a year.
- BMS specialists: RMB 500,000–1.2 million a year.
- PCS R&D heads: RMB 600,000–1.5 million a year.
- Storage project directors: RMB 800,000–2 million a year.
- Pay in eastern and southern China reported at 43% above central and western regions.
The education pipeline is growing too: the commentary records 105 institutions offering storage-related programmes, including 21 additions in 2025. Yet it describes annual graduate numbers in Energy Storage Science and Engineering as only a few hundred, while a single leading company may recruit more than 100 R&D staff in a year. Its implication is that employers will continue competing within the existing talent pool over the next three to five years.
Define the problem before writing the job description
A brief that demands equal mastery of electrochemistry, power electronics, control algorithms and project management can repel the very people an employer needs. Add overseas commercial responsibilities and a requirement to negotiate in Spanish, and the ready-made candidate pool becomes smaller still.
UB hunter starts by identifying the problem the hire must solve: a battery-material breakthrough, a better BMS algorithm, reliable systems integration or entry into an overseas market. Once that is clear, the search can distinguish essential capability from experience that a well-designed team can supply.
An existing job description is a useful starting point for that discussion. The first task is to check whether its requirements match the people available in the market, then decide how to approach the search.
