Which energy storage roles justify a headhunting search?

UB hunter Editorial TeamRecruitment knowledge

An Energy Storage company's HR director was recruiting more than 20 people across cell development, delivery, BMS engineering and overseas sales. After three months, recruitment platforms had produced many CVs, but the two roles most urgent to the business—a storage system architect and an overseas project director—had barely progressed.

That does not mean every vacancy needs a headhunter. It means the company needs to decide where targeted search adds enough value to justify the expense.

Why the talent market is uneven

Examples include the National Energy Administration's China New Energy Storage Development Report (2026), reporting cumulative installations of 136 GW/351 GWh at the end of 2025, up 84.3% year on year. China Energy News is cited describing shortages of experienced specialists, particularly in power electronics, and the multidisciplinary nature of storage across chemistry, materials, electronics, control, energy and mechanical engineering.

The Ministry of Education, National Development and Reform Commission and National Energy Administration launched a high-level storage talent initiative in 2022. By 2026, 114 universities offered energy storage science and engineering programmes. It can take five to eight years from entering university to independently taking responsibility for a project, so education expansion does not immediately replenish the experienced talent pool.

Four roles where targeted search may be valuable

A storage system architect integrates decisions across several domains. One Shenzhen listing cited on Liepin requires system design, review and implementation; knowledge of PCS, BMS and EMS; CAN/Modbus; AutoCAD, EPLAN and SolidWorks Electrical; and familiarity with CE, UL and GB requirements.

Another covers cell selection, BMS matching, PCS/EMS configuration, primary and secondary electrical design, grid-connection testing and safety assessment. It names GB/T 36547, GB/T 36548 and IEEE 1547, plus MATLAB/Simulink, PSCAD and ETAP for modelling. The relevant combination crosses electrochemistry, power electronics, thermal management, software and electricity markets. Few candidates have substantial experience across all of them, so an open advertisement may not reach the required profile.

A senior BMS engineer is another potential search priority. A cited application-layer algorithm role includes requirements, cluster coordination, fire and cooling auxiliary control, LFP SOX algorithms, Simulink and automatic code generation, with more than three years of storage BMS application experience. A Suzhou BMS hardware/senior engineer listing offers RMB 25,000–45,000 per month with 13 salary payments and asks for a bachelor's degree and three to five years of experience.

Automotive and stationary-storage BMS talent overlaps. Storage can impose higher demands on particular safety algorithms and thermal controls. Candidates with relevant experience across both can be particularly attractive.

Storage project managers and EPC delivery leaders merit attention when the role requires complete project delivery. A Longgang government recruitment notice covers customer-site delivery, commissioning and acceptance, cross-province emergency coordination and relationships with provincial and municipal power companies. An Envision Energy storage R&D/electrical technical manager listing offers RMB 25,000–50,000 per month, requires at least five years of relevant experience and includes equipment selection and commissioning for inverters and BMS.

The differentiator is responsibility across project initiation, grid access, commissioning and final acceptance. Failures in those stages can produce losses in the tens of millions of renminbi. Experienced leaders may already be well established in their employers and less likely to apply through public advertisements.

Finally, overseas business or project leaders need technical understanding, local electricity-market knowledge, safety-standard experience and cross-cultural management. Targeted search can help reach people with demonstrated overseas delivery experience who are difficult to identify through domestic platforms alone.

Where internal recruitment may be sufficient

Industry estimates put 80,000–90,000 people in storage Manufacturing roles, alongside oversupply and layoffs in some lower-end capacity. Production operators, equipment operators and basic test roles may therefore be served effectively by normal recruitment channels and campus programmes.

It also points to active candidates with one to three years of experience for junior BMS and electrical engineering positions, citing advertisements around RMB 15,000–30,000 per month with 13 salary payments. Standardised CV screening, technical exercises and interviews can be efficient where candidates are accessible.

General finance, administration and basic HR roles are another group that may not require storage-specific search expertise. These are allocation principles, not a claim that every location and employer will find the same supply conditions.

Assess three things before commissioning a search

First, assess scarcity: are there many genuinely suitable, active applicants, or only a small number of people with the required project history?

Second, assess decision impact. An architect's decisions may determine safety and delivery on a project worth hundreds of millions of renminbi. The consequences of a poor appointment can justify greater investment in identification and assessment.

Third, assess candidate activity. If the target people are successful in their current roles and are not searching, a platform-only approach is unlikely to reach enough of them. Direct, relevant conversations become more important.

UB hunter established an energy technology and Robotics search practice in 2024, with a dedicated team focusing on storage, power and robotics. We recommend using targeted search for scarce R&D, architecture, delivery and overseas leadership roles while retaining accessible production, junior technical and general functional recruitment within the internal HR team.

An existing job description can be reviewed against these three criteria before deciding how to recruit. The puRPOse is to direct effort towards the vacancies where it is most likely to improve the outcome.
